There are approximately 300–500 engineers globally who can conduct a Tier-1 smart contract security audit. Another 2,000–3,000 can conduct a review that satisfies a compliance checkbox. The gap between these two populations is not skill level in the traditional sense — it is the difference between an adversarial mindset trained on real exploits and a pattern-matching exercise trained on known vulnerability categories.
The mediocre auditor reviews your code for reentrancy, integer overflow, and access control issues using Slither and a mental checklist. They produce a report with a Critical section that lists two known-pattern findings. The protocol launches. Six months later, a novel economic attack vector that was visible in the contract design but not in any checklist drains $80M.
The elite auditor models the economic incentive of a rational adversary before reading the code. They trace every cross-contract call chain for flash loan attack vectors. They model the governance attack surface. They find the vulnerability that no tool caught because no tool was trained on it — because it had never been exploited before.
This is not a compliance role. It is an intelligence role dressed in Solidity.

These roles share tools and vocabulary but require different primary skills. Conflating them produces a JD that attracts no one excellent.
The rule: The auditor who cannot write a Foundry fuzz test cannot audit your fuzz-tested invariants. The auditor who cannot model a flash loan attack cannot secure a lending protocol. Specificity in the JD produces specificity in the candidate pool.

Most security auditor JDs are written by people who have never managed a security engagement. They either over-specify tools or under-specify scope. Neither attracts the right candidate.
Instead of: "Security engineer with smart contract experience, knowledge of Solidity vulnerabilities, blockchain security background..."
Write: "You will conduct internal security reviews of all new contract deployments before external audit engagement. Scope includes: economic attack vector modeling (flash loan, oracle manipulation, MEV extraction), access control and upgrade mechanism review, invariant specification and Foundry fuzz test authorship, and Slither/Semgrep static analysis integration in CI. You will manage our relationship with our audit firm (Spearbit) and co-author our public post-mortem reports. The protocol has $120M TVL. Your work is the last line of defense before external audit — treat it as such."

The most common screening failure in security auditor searches: asking about vulnerability categories in the abstract. This is equivalent to hiring a surgeon by asking them to name anatomical terms. The question is whether they can operate — specifically, whether they can find vulnerabilities in code they have never seen before.
Stage 1 — Async Technical Questionnaire (45 minutes)
Five open-ended questions, written, evaluated on specificity and adversarial framing.
Example questions that reveal real depth:
What you're looking for: Not just the ability to find bugs, but the ability to reason about severity, exploitability conditions, economic impact, and the business context of the finding. An auditor who can only find vulnerabilities but cannot communicate impact is not deployable in a client-facing role.
Red flag: "I would run Slither and look at the output." Slither is a starting point, not a methodology.
This is the most important screening stage in any security auditor search. Skip all abstract questions — give them code.
Structure:
Evaluate: Are their findings specific (line numbers, function names, exact conditions)? Do they quantify impact, or just label severity? Do they suggest remediations — and are the remediations themselves secure? Do they find the novel finding, or only the pattern-matched ones?
Four parts. For a role where one missed finding costs $50M, rigor in the loop is not overhead — it is diligence.
Use the Stage 2 screen format but with a more complex, realistic code sample — 200–300 lines representing a simplified version of your actual protocol. This is not an adversarial exercise; give context, answer questions about intended behavior. Evaluate how they structure their review: Do they read the tests first? Do they map the external call graph? Do they look at the storage layout? Process reveals methodology.
Present a protocol design (whitepaper-level, not code) and ask them to construct the attack:
Sample prompt: "Here is the fee structure and liquidation mechanism for a lending protocol. A researcher claims they can extract value equivalent to 15% of the TVL using a flash loan, a price manipulation on the collateral oracle, and a targeted liquidation. Verify this claim mathematically — is it profitable? Under what conditions? What is the necessary capital for the attack, and what is the expected return?"
Engineers who can do this without seeing code are thinking like adversaries. Engineers who need to see the Solidity first are thinking like auditors. You need the former.
"You receive an alert at 2:17 AM that $22M has been drained from a protocol you audited four months ago via an exploit your audit did not catch. Walk me through the next six hours: your communication with the team, your on-chain forensic methodology (which tools, which queries, what you're looking for in the transaction trace), your public disclosure decision-making, and your post-mortem structure."
Evaluate: Do they have a protocol for this, or are they improvising in the interview? The best answer involves specific tooling (Tenderly transaction tracer, Etherscan event logs, Dune Analytics queries), specific communication decisions (public disclosure timing, coordination with the protocol team, responsibility for the Immunefi disclosure), and a structured post-mortem framework.
With founder or CTO. "Our development team pushes back on 35% of your findings, arguing the attack scenarios are economically infeasible or that the likelihood is too low to justify the engineering cost of remediation. Walk me through your decision framework — when do you accept the pushback, when do you escalate, and how do you handle a finding that you believe is Critical but the team has overruled you on?" This question reveals professional backbone — the one quality that separates auditors who catch the bad hire before it costs you $50M from auditors who tell you what you want to hear.

In-house security auditors are among the highest-compensated individual contributors in the blockchain ecosystem — because the value they create (prevented exploits) is directly measurable and their scarcity is genuine.

On token allocation: For a Head of Security joining an early-stage protocol, 0.05–0.3% token allocation with 4-year vesting is the market standard. The security function protects the protocol's ability to survive — the compensation should reflect this asymmetric value.
On freelance and contest economics: Top-tier independent auditors conducting private engagements charge $800–2,500/day. Code4rena and Sherlock competitive auditors earn $50k–$200k+ per year from contest winnings alone. In-house salaries must compete with this optionality. Engineers choosing full-time employment over freelance are accepting a liquidity discount — compensate accordingly.
External audit firm rates: If you are contracting with a Tier-1 audit firm (Trail of Bits, Spearbit, OpenZeppelin), expect $800–3,000/day per senior auditor on the engagement. This is the market your in-house auditor competes with for their own career optionality.
Week 1–2: Read every audit report ever produced for the protocol Every report, every finding, every resolution. Build a threat model taxonomy from the finding history: what categories have been found, what was missed, what was disputed. This is the baseline from which all future audit work extends. Engineers who skip this produce duplicate findings while missing the novel vectors.
Week 3–4: Internal audit of the most recently modified contracts Produce a formal findings report in the same structure as the external audit firm uses — finding title, severity, description, impact, PoC, recommendation, resolution status. This establishes the internal review standard and provides a baseline signal for the engineering team on what to expect from the security function.
Month 2: Full invariant test suite for the core protocol module Run Echidna and Foundry invariant tests on the core contract. Every invariant that can be formally verified is one fewer attack vector for an adversary. The coverage report from this exercise becomes the security foundation document for the next external audit.
Month 3: Lead the external audit coordination Your head of security should arrive at the first external audit firm kickoff meeting with: a written threat model, a prioritized review scope based on risk surface, a list of unresolved questions from the internal review, and a set of adversarial scenarios they want the external auditors to specifically probe. Engineers who can brief external auditors this way multiply the value of the external engagement by 2–3x. Engineers who hand over the codebase and say "have a look" are wasting the engagement budget.
Hiring a Web3 security auditor is not filling a compliance requirement. It is hiring the engineer whose sole job is to find every way your protocol can be broken before the adversary finds one way first. That requires an adversarial mindset that is rare, a toolset that is specialized, and a professional culture of finding bad news rather than confirming good news.
